马来西亚的谢英福第一次见柏华惹钢铁厂（Perwaja Steel Sdn Bhd译名）的1100名员工时，给他们讲了自己的童年。讲小时候被迫同母亲分离，讲自己曾洗厕所、遭人痛打以至一个月没法躺着睡觉，还讲了他在街头流 浪，靠在垃圾桶里翻食物度日的三年经历。

不是抱怨命运，他是在做报告鼓动员工。这家钢铁厂濒临破产，因此员工士气低落。

谢英福原先管理日本丰田汽车在马来西亚的装配厂，1988年总理马哈蒂尔请他挽救濒临破产的柏华惹钢铁厂。在这位61岁的经理管理下，该厂的产量增长了三倍半，而用的基本还是八年以前的设备。

柏华惹钢铁厂的这位执行董事说，要想改变人的行为就得深入到他们的内心。”给他们讲我的童年往事，就是为了说明一点：他们可能经历了贫困和屈辱，但我曾经比他们更不幸。你不能把人们叫到一块，然后就要干这干那，你必须深入他们的灵魂。”

一位和他共事过25年的同事说，谢英福对这些来自乡村的员工有很高的纪律要求。谢英福是否把自己视为严厉的老板呢？”我不在乎贴什么标签。白猫黑猫，逮住老鼠就是好猫。”他答道。

在谢英福看来，严厉就是要”对事情负责，也要让别人对事情负起责任来。严厉的领导能出活。他们雷厉风行，不畏艰难。他们极少妥协，因为那样会使人误认为他们管理不力。”

与现代人事管理思想不同，谢英福认为畏惧心理有时也可以是一个激励因素。”害怕失败，害怕被排斥，害怕孤独：它们使你一门心思想着目标和手段。就象在野外 长途中跋涉，生与死全看你能不能渡过河或爬上峭壁。要想见效快可以实行休克疗法，尤其是当公司快要破产的时候。”

保持工作环境整洁是谢英福灌输纪律的一种方式。他说：”工作环境不整，工人就会散漫，工人散漫，人产率就不可能提高。”他把工厂控制室的地板漆成白色，给员工发白袜子，这样他们就格外注意保持干净。

在产量尚未达到生产能力的50％时，谢英福就告诉生产经理如果完不成月产量递增指标，就得走人。到了这个时候，这位经理才说起设备需维修的问题，而四年来他从未报告过此事。谢英福说：”我叫他自己解决这件事。他做到了，他用了自己的知识。”

谢英福对自己与对他人一样严格。其私人助理说，大多数时候谢英福都在吉隆坡办公室工作到晚上八点。周末还到位于塔伦加努的工厂巡视。谢英福补充说：”我不 是工程师，但我也学工程制图，这样我就能为工厂的改革做计划，我也拖地板，让那些应该做这些事而没做的人感到羞愧。”

他为人公正。谢英福说：”做决定前我同每个人交谈，管理人员和员工之间不应该有任何障碍。要求别人做一件事之前，我总先问自己是否做得来。如果是，这个要求就不过份。”

他到柏华惹钢铁厂做的头一件事就是把全厂关闭几天，把员工派到农村接受”再教育”。”毛泽东就这样做过，而且还真管用。有些人问我为什么要那么做，我说，现在别问为什么，就算我给你解释，你也不明白。很可能等你们回来就不再问我了。”

他发给工人和经理食物、绳索、指南针和地图，要他们穿过工厂附近的森林，徒步旅行六天。”他们意识到如果不齐心协力就会一起完蛋，”谢英福说，”如果有一 个人受伤了，其他人要么弃之不理，要么就得背着他走。”当他们到达终点后，谢英福谢英福给他们做了一次精神训话。
